Employee wellness isn't built by posters, perks, or programs. It's built by leadership.

This month, as organizations focus on employee wellness, I think it's worth asking a deeper question: What kind of environment are we creating for the people who spend most of their waking hours with us?

People don't leave their work experience at the office, it follows them home. It affects their energy, their relationships, their health, and their outlook on life.

That's why wellness starts long before a yoga class or a wellness challenge.

It starts with leaders who genuinely care.
Leaders who listen.
Leaders who tell the truth.
Leaders who reduce unnecessary pressure instead of creating more of it.
Leaders who make people feel seen, valued, and supported.

Every job comes with stress. That's reality. But great leaders don't ignore it, minimize it, or add to it unnecessarily. They ask an important question: What pressure is part of the work, and what pressure are we creating ourselves?

When people feel seen, everything changes. Engagement, energy, performance.

Employee Wellness Month is a good reminder, but the real work happens every day. Because wellness is a culture. And culture starts with leadership.

This morning, it would have been easy to stay at the hotel. The rain was coming down hard. You couldn't see more than a few feet in front of you. Most people decided it wasn't worth venturing out.

But Renee and I chose to go anyway. And a few hours later, we found ourselves standing in one of the most beautiful places we've seen on this trip.

The rain wasn't the obstacle. The decision was.

Excuses often sound reasonable:
• "The timing isn't right."
• "I'll do it later."
• "It's too difficult."
• "Maybe next time."

Sometimes those excuses keep us from much more than a beautiful view. They keep us from opportunities, growth, relationships, and experiences that could change us.

Try this: eliminate excuses for just one day. Notice what changes when you stop looking for reasons why you can't and start looking for possibilities.

“I didn’t have time” is a very common excuse used by “The Deflector”. It suggests that the reason something wasn’t completed was out of the hands of the person giving the excuse.

In reality, we all get to choose what we say “yes” to and how we allocate our time. We can communicate with others about how their requests will impact other projects.

A garden doesn’t happen by accident. It starts with a seed. Then comes the time, attention, care, and patience required to help it grow.

The same is true in leadership.

Too often, we think investing in our people means budgets, training programs, or compensation packages. Those things matter. But some of the most important investments cost nothing more than your time and attention.

Do your people know you care about their success?

Do they know you're committed to helping them discover their potential?

Do they know you're looking out for their best interests?

When people feel valued, developed, and supported, something powerful happens. Trust grows. Relationships deepen. Accountability takes root.

And just like a garden, what you nurture today will determine what flourishes tomorrow.

There’s something powerful about walking through a market like this in Amsterdam. Every booth is different. Different perspectives, experiences, ideas. And that’s exactly what makes it work.

The same is true inside an organization.

When everyone thinks the same way, culture gets stale, innovation slows down, and problems get harder to solve. But when people bring different experiences and strengths to the table, organizations become stronger, faster, and more creative.

The key is this: diversity only works when it’s connected by shared values.

You don’t need everyone to think the same. You need everyone committed to the same standards, the same purpose, and the same accountability to each other.

That’s what creates a rich culture.

One where people feel valued.
One where ideas thrive.
One where the best people want to stay.

I’m standing in an airport in Montreal, staring at a LEGO display… and it reminded me a lot of organizational culture.

Every detail mattered.
Every piece had a purpose.
Every connection had to fit exactly right.

That kind of precision doesn’t happen by accident.

The same is true inside our organizations.

Culture is built one interaction at a time. One conversation at a time. One decision at a time. When leaders intentionally invest time, energy, and care into their people, something powerful happens:

People show up differently.

They care more, collaborate better, take ownership, protect the customer experience, and become invested in the mission.

Your people don’t need perfection from you. But they do need to know you genuinely care about them. Because when people feel valued, they value the work. And when they value the work, everything changes.

I’ve spent years helping organizations build stronger cultures, and one thing has become incredibly clear to me: excuses don’t just impact performance… they shape culture.
