One-way. Asynchronous. On-demand. Pre-recorded. Different terms, but are they actually different?

These four terms are used for the same basic interview format. And while they are technically identical, recruiting teams often use them interchangeably.

Here's the simple breakdown:
- One-way means the candidate records their answers without a live interviewer present.
- Asynchronous has more of an emphasis on timing. The candidate and hiring team complete their parts separately.
- On-demand highlights the flexibility. Candidates can complete the interview when it works for them, within the given deadline.
- Pre-recorded describes the format. The candidate submits a recording instead of joining a live call.

Different terms for the same screening interview format.

Then there are terms like digital and virtual, which are much broader. A Zoom interview is virtual. So is a recorded video interview. The same goes for digital.

So when someone says, “Let's do a virtual interview,” you still don't know if there's a calendar invite involved.

It sounds like a small distinction, but knowing the difference can make it a lot easier to communicate clearly with candidates and your own hiring team.

And honestly, candidates probably don't care which term you use. They just want to know what they need to do, when they need to do it, and what happens next.

There's a lot of talk about how Gen Z candidates are harder to hire. But, they may just be less willing to put up with a hiring process that feels slow, confusing, or impersonal.

They've grown up doing almost everything online. They can track an order in real time, get an answer from a company in minutes, and apply for a job from their phone.

So when a hiring process is moving slower than their perceived expectations, it's easy to see why they might move on.

A few things to keep in mind:

1️⃣ Be clear about the process: How many interviews? How long should it take? What happens next? People are much more patient when they know what to expect.

2️⃣ Don't confuse formality with a good candidate experience: A conversation doesn't need to feel like an interrogation to be useful.

3️⃣ Give candidates some flexibility: On demand interviews can make it easier for candidates to participate around school, work, and everything else on their calendars.

4️⃣ Move quickly when you can. Communicate when you can't: Candidates don't necessarily expect an immediate decision. They do notice when they haven't heard anything.

5️⃣ Remember that candidates are evaluating you, too: The hiring experience says a lot about what it's like to work somewhere.

Too many hiring decisions come down to one thing: whether the interviewer just liked the candidate.

Structured interviews fix that. A 1998 meta-analysis by Schmidt and Hunter found structured interviews predict job performance at .51 validity, well ahead of unstructured interviews at .38. A 2023 reanalysis found structured interviews are the strongest predictor of job performance out of every common hiring method, ahead of cognitive tests, work samples, even personality assessments.

Here's how to build a structured hiring process:
1️⃣ Define what success looks like in the role. Skip vague aspects unless you can name the actual behavior behind them.
2️⃣ Pick 3 to 5 competencies that are genuinely tied to performance.
3️⃣ Write questions that hold up across every candidate. Behavioral ("tell me about a time...") and situational ("how would you handle..."), both work well. Platforms like interviewstream let every candidate answer the same questions on the same rubric before anyone gets to a live interview, so the consistency starts early.
4️⃣ Build a scorecard and guide before interviews start. A 3 from one interviewer should mean the same thing as a 3 from another.
5️⃣ Calibrate your interviewers. Have them score a sample response independently, then talk through where the scores diverged and why.

Google's own hiring team uses structured interviewing specifically to cut down on snap judgments, and they still leave plenty of room for real conversation and follow-up questions.

The loudest voice in an interview debrief often carries the most weight.

Sometimes that’s earned. Sometimes they really did spot something others missed.

But other times, it happens because the rest of the feedback is thin, inconsistent, or based mostly on memory. That’s where hiring conversations can start to drift.

When one evaluator has detailed notes and everyone else has vague impressions, the discussion naturally leans toward the person with the strongest documentation, not necessarily the strongest perspective.
